Challenges The unpredictable economy due to the fall in oil prices will affect my business both internally and externally. The falling in oil prices will lead to massive layoffs due to the decline in GDP within the organization which will have a ripple effect (Iverson and Zatzick, 2011). The business will also face challenges due to the restructuring of the organizational structure as a response to the shaky economy. The restructuring will impact on the overall budget and efficiency of service delivery. Additionally, the reduction in the GDP will directly lower the investment in the workforce. Effects of the challenges on HR Strategies The decision of massive layoffs will result in direct costs which will be incurred as a result, and this can be in the form of severance pay to the outgoing worker and the overtime payment to the remaining employees and the costs incurred for temporary services. Also, the predicted massive layoffs will lead to increased turnover from the senior employees for fear of job security. This will affect the HR strategy of training of employees on customer service because the employee already invested in will be gone. The restructuring have physiological and psychological effect at the individual level of the workers such as uncertainty, identity loss, changes in reporting associations and recruits, all of which affect the performance of the employee and the business as a whole (University of East Anglia, 2016). This will influence the traditional HR strategy of recruitment practice which aims at recruiting the appropriate and qualified employees in respective departments. Such a change may affect the quality of the hired employees which in turn will influence the quality of service delivery (Armstrong and Taylor, 2014). The training and organizational development of the business are likely to be affected by the restructuring.(Ashkenas et al., 2015) HR strategies HR strategy for Massive Layoffs Layoff planning and Strategy Identify the issues commonly associated with layoffs through research or previous company experience. Outsourcing strategies The organization uses external agencies or persons to complete specific tasks which do not require a full time employee Collaboration strategies The business can decide to collaborate with other organization with the aim of sharing the training costs of workers and for exposing their employees to other companies to acquire skills and insight. The primary aim of this strategy is to reduce costs while maximizing benefits. The fluctuations in the market prices of oil directly affect the organizational process and practices which necessitate changes majorly in the areas of nationalization, efficiency and budget optimization. I will then leave each tube at different temperatures of heated water.I will be testing the best temperature for dough to rise three times at the selected temperature so that I know my results are accurate and to make sure it is a fair test.The experiment consists of using dough. In the experiment I will be making the dough only by using yeast + sugar solution (liquid form) and flour. I will now explain thescience behind this experiment of what makes dough rise:The yeast (a single celled fungus) becomes throthy once mixed with water and sugar. It is then mixed with flour and kneaded, thus enabling the flour to develop enough gluten to support the carbon dioxide made by the yeast. The dough is then left in a warm place for an hour. During this time the yeast cells multiply, this is fermentation. The carbon dioxide gas produced by the yeast for ms pockets that makes the dough rise by doubling its size. This process is called proving. The loaf is then heated in an oven. The heat breaks down the yeast and evaporates the alcohol that is present in the yeast. It then cooks the dough leaving a risen loaf.Changing the temperature (condition) might determine on how fast or slow the dough will rise and how much it will rise in mm compared to its original height before heating.If the temperature of the water is higher then the dough will rise more and faster, if the temperature were lower the results would be the opposite. The temperature effects how fast or slow the dough will rise. I will be trying to find out if this hypothesis is true or not in this experiment.METHODFor the experiment we were given yeast solution and flour. The yeast mixture was made up of 0.5g yeast, 10cm cubed water and 0.5g sucrose. I was to use 10g of flour to put in each of the 12 boiling tubes and 10ml of the yeast mixture to make the test fair.We weighed out the flour to exactly 10.0g on weighing scales and measured out exactly 10 ml of the yeast mixture. Our group mixed the two ingredients in each boiling tube with a glass rod putting the same measurements of yeast and flour in each tube. Then, with a yellow pen we marked on each boiling tube the starting height of the dough in mm before putting them in the water baths, we did this so that we could measure in mm at which height the dough rose. We also put labels showing the temperature of which water bath it was to be put in.We controlled the water baths by putting a fixed temperature on each water bath. As soon as we put two boiling tubes in each water bath we started the stop clock. We used a stop clock to make sure that we did a fair test. We left the dough to rise for 30 minutes in the water baths.As soon as 30 minutes passed we took the boiling tubes out and with the yellow pen marked where the dough had risen. I then, with a ruler measured how much the dough rose in mm and t hen put the results in my results table.Compared with my preliminary experiment, I measured the mixture and flour more accurately and carefully. I did this by putting a mm scale on each of the boiling tubes to give me more accurate results .I also took the boiling tubes out of the water baths after exactly 30 minutes, I checked the times on the stop clock. As I have taken more care in this experiment I expect to have more reliable results, which will tell me if the hypothesis is true, or not.Data AnalysisFor my data presentation I showed a variety of graphs and tables. These included the class results, class average results, my own group results, my groups average results and a line graph showing my groups average results and the class average results. I have also included my preliminary results.I decided to do average results for my group results and the class results in case the class results and mine were not exactly accurate. I showed these results in a line graph. It showed tha t the dough rose at its best at 40 degrees for the class average and my groups average, the result for class average at 40 degrees was 5.6cm and for my group average was 6.8 cm. It showed that after 40 degrees the dough did not rise a lot or not at all. The line on the graph started to decrease after 40 degrees. Before 40 degrees, the line graph shows that the dough is steadily rising but not so high. My group and class average line shows that there was not much difference in the results between the classes and mine. The curve of best fit indicates that the dough slowly rises and reaches its highest height at 40degrees and then slowly stops to rise so high.The results will not all be the same for the class and my group as all the other groups may have not measured the mixtures as accurate or took the boiling tubes out at exactly 30 minutes and nor did our group so it is not surprising when seeing the class results that all results showed different figures. This is shown in my class results table that I drew on A4 paper in the data presentation. It shows that the general pattern was the same of the line graphs that I drew out.I also did a table and graph showing the results for the experiment my group did. It shows the results for the two boiling tubes we put in each water bath in the table and line graph. They both show the dough mixture rose best at 40 degrees. I also drew a curve of best fit to clearly show that the height rises as it gets heated till it reaches its optimum height and show the line decreases as the dough denatures (as explained below).The graphs and tables that I have drawn out, all clearly show that the dough rose at its best at 40 degrees compared to other temperatures and their results. This shows that temperature affects the way dough rises, whither it rises at all or rises quickly at high height. But why does temperature affect in which the dough rises? It is because when we raise the temperature the particles get more energy and move a round more faster therefore leading to more collisions in a certain amount of time. The more collisions produce a reaction; in this case the reaction is making the dough rise. However the enzymes (a large protein molecule which acts as a biological catalyst) start to break down when the temperature gets too high as they stop working.This is because when the enzymes get too hot it changes shape. This then means that the substrate (glucose) no longer fits into the enzymes active site. It is said that enzyme has denatured. It is when the yeast no longer consumes the glucose to produce alcohol and carbon dioxide, a process called fermentation. You can see in the graph that the line rises up to 40 degrees as it is heating up until it reaches it optimum height and temperature when the enzymes work at its best. The line then starts to go down which shows that the enzymes have started to denature so the dough does not rise any higher in height than the optimum height.The diagram below shows the enzyme and substrate before it gets denatured, and another diagram showing the enzyme and substrate denatured:EvaluationI think that for this investigation, there was a good range of temperatures as we got good results that enabled me to work through this investigation and to find out at which temperature the dough rose best. I think that doing two repeats for each water bath helped in enabling me to do average results and to see whither my results were reliable by comparing the two results with each other.However there were a few problems in doing the experiment but did not reflect the results and analysing them dramatically. The first problem that I encountered was stirring the mixture. This was because after stirring the glass rod picked up some of the dough mixture so there was not exactly 10ml of yeast mixture and 10g of flour in each boiling tube. Secondly there was the problem in measuring the exact height of the dough when using the yellow pen, as it was hard to see thr ough the dough. Thirdly the timing was not always exact because at times we left for over 30 minutes but only slightly e.g. we left for an extra 20-30 seconds or a minute accidentally. This could have a slight effect on the results because within that 20-30 second period the dough could have rose a little bit more than it would have been at exactly 30 minutes.Those were the only problems that I encountered with in the experiment. My data does not show any errors. I know this as looking at the class average and my average on the line graph, it shows that the results are similar and there are no points that go out of proportion. However in the class results table there was one group the had negative results meaning that the height of the dough decreased after it was heated at the temperatures of 20 degrees and 80 degrees. The group had probably made mistakes in doing the experiment so thats why the results were negative compared to the other groups results.If I were to do this experim ent again I would improve on the mistakes that I have just mentioned and I would do 3trys instead of 2trys so that I am sure of my results and therefore would no that they are reliable. I would also try different temperature of maybe 30 degrees or/and 50 degrees as both degrees are in between the optimum temperature of 40 degrees so either might also be the optimum height and temperature for dough.

It might be more appropriate to ask, what’s the difference between exists and â€Å"is extant†? Existent usually seems awkward to me; exists or â€Å"to exist† often seems more suitable. (Even a comparative sentence such as â€Å"Unicorns are just as existent as umbrellas† seems odd and not just because of the subject matter; though the meaning is not exactly the same, I would instead write, â€Å"Unicorns are just as likely to exist as umbrellas.†) The root word for both terms is exist, from the Latin term existere, which means â€Å"to emerge† or â€Å"to stand forth† (hence the ex- element, which means â€Å"out of† or â€Å"from†), as well as â€Å"appear† or â€Å"be.† The adjective existent derives from the noun existence, which stems from the Latin term existentia, itself coming from existentem, which means you guessed it, â€Å"existent.† (The second syllable, from sistere, which means â€Å"cause to stand,† is also found in assist and subsist and their variants.) Synonyms include inherent (verb form inhere), from the Latin term inhaerere, â€Å"to stick in or to,† and the aforementioned subsist, which has a connotation of minimal survival. So, what about extant? Its Latin origin is extare, which means â€Å"stand out, be visible, exist,† but it has acquired a slightly different connotation a more extended one than existence: It means â€Å"in existence,† even â€Å"still in existence.† Thus, to say that something exists and to say that it is extant are two distinct statements. What this means is that extant is appropriate for describing something that still remains or survives, though it is reasonable to assume that something might not do so. Discrimination of black people and white people Essay This story, Black Boy is a great book that describes how the author, Richard Wright, suffered in the South of the United States during the time when there was still a lot of discrimination throughout the country. Since the author explained many of his horrible experiences in the past, this book cannot be written in a thin book. This thick book is full of his great experiences that wanted to be read by many people in the world in order to let everybody know the disasters of racism. This racism affected Richard Write a lot and he had to adapt to the environment that he was in, although he didn’t know how he should act in front of white people in the beginning of the story. There are not many examples in the beginning of the story since Richard was a little boy, and he still didn’t know about racism. He did know that something was different between black and whites, but he wasn’t able to understand it since he was too young. He even talks to himself in Pg. 49 that â€Å"I had heard that colored people were killed and beaten, but so far it all had seemed remote. There was, of course, a vague uneasiness about it all, but I would be able to handle that when I came to it. It would be simple. If anybody tried to kill me, then I would kill them first. † After this, he realized the harshness of racism around his society when Uncle Hoskins got shot by a white man when he was at the saloon. And the reason is just because a black man was earning a lot of money and the white man became jealous. Also after this scene, there is an another example in Pg. 172 where he met his classmate, Ned Greenley who had lost his brother since the whites shot him for a specific reason. Ned said, â€Å"Th-they said he was fooling with a white prostitute there in the hotel. † Richard was shocked since he could be in those kinds of situations at any time. Richards starts to think of really going to North soon as possible now. In Chapter nine, there is a scene that is really harsh where Richard sees it, but could do nothing. This scene is at the clothing store for black people where Richard worked. The black employees were treated like slaves in the store; the white owners would push, kick, or slap the blacks. Although Richard saw this scene many times, he never got used to it. Another big thing is the time when Richard sees a black woman getting raped by two white men. This is a part from the book that describes how evil this time of period was. On Pg. 179, it says, â€Å"White people passed and looked on without expression. A white policeman watched from the corner, twirling his night stick; but he made no move. I watched out of the corner of my eyes, but I never slackened the strokes of my chamois upon the brass. After a moment or two I heard shrill screams coming from the rear room of the store; later the woman stumbled out, bleeding, crying, holding her stomach, her clothing torn. When she reached the sidewalk, the policeman met her, grabbed her, accused her of being drunk, called a patrol wagon and carted her away. † When I read this scene, it really hurt my heart. I couldn’t believe that the police didn’t do anything at all and although the policeman knew that the black woman was raped, he accused her of being drunken. Richard could have thought of saving the woman, but if he did something to the whites, he could be killed. Therefore, Richard wasn’t able to do anything. All he could do was to feel sorry for the lady. This doesn’t mean that Richard didn’t worry about the woman, it was the way how he had to act in the South. After Richard realizes the social cycle between the whites and the blacks at his work place, he sacrifices his morals to save more money. He begins to bootleg liquor to sell to white prostitutes in the hotel that he worked at. After that, he involves in a ring for scamming tickets. Then, he quickly amasses enough money to move out to the North. Although Richard was working earnest, he quits it because it was very hard to collect money if he had worked earnestly. Since Richard Write had an experience that he does not want to experience anymore, he was able to write this book, which would tell all the readers that discrimination or racism is not a good thing to do. He explained how he had to act as a black man; if he didn’t act like a black man, he might have not gotten the chance of writing this book. Richard Write had explained how blacks should act as a black, and although many horrible things were occurring around him, he wasn’t able to change it since he was just a black man. I feel that Richard really wanted to resist against the white men but if he did, he knew that he was going to be dead. Although in the beginning of the story, he said that, â€Å"If anybody tried to kill me, then I would kill them first†, as a result he wasn’t able to disobey the whites because he was scared of death. Since he was able to adapt to the society that he was in, he was able to earn money and was able to go to the North to have a better life.

There are symptoms similar to dementia seen in other illnesses and  sometimes it can be difficult to tell apart dementia from the usual forgetfulness seen in normal ageing. Also there are many other reason why people become forgetful, depressed, anxious, mood changing. Symptoms can be related to some medicines and drugs, vitamin deficiency, thyroid problems. 4. Outline the medical models of dementia Medical model relates to clinical approach, how the changes occur within the brain, managing the condition with medication, etc Dementia as a clinical syndrome is characterised by global cognitive impairment, which represents a decline from previous level of functioning, and is associated with impairment in functional abilities and, in many cases, behavioural and psychiatric disturbances. 5. Outline the social models of dementia Social model is more about the person, how it affects individuals, seeks to understand the emotions and behaviours of the person with dementia by placing him or her within the context of his or her social circumstances and biography. Looking at a person with dementia as an individual, with his or her own history and background, care and support can be designed to be more appropriate to individual needs. 6. Explain why dementia should be viewed as a disability Dementia is not a normal part of the aging process; it is a disease of the brain that leads to disability of cognitive function, behavioural or motor deficits. People with dementia are not able to live alone, they are a risk for them and for others; they need continuing supervision, carers who are trained to meet their needs. Dementia is progressive, which means the symptoms will gradually get worse. 7. List the most common causes of dementia Dementia it is a big umbrella term used to cover different conditions that cause dementia. There are many different types of dementia, the most common are Alzheimer’s disease, Vascular Dementia, Lewy body dementia, Alcohol related dementia, Front temporal dementia. All types of dementia are characterized by abnormal neurodegeneration, which is brain cells dying daily. This leads to cognitive, behavioural or motor deficits. One of the ways to categorized dementia is by where the damage to these cells is occurring in the brain. Alzheimer’s disease cause loss of brain cells, neurons, cause by what are called plagues and tangles in the brain. Plagues comprise of protein, known as amyloid which attach themselves to cells in the brain and ultimately destroys them. Tangles are bundles of abnormal fibres which consist in protein called tau.Alzheimer disease can be seen throughout the brain but is particularly noticeable in the temporal and parietal lobes. It also changes in the brain neurotransmitter system, the chemical messages which allow communication between brain cells breaks down. Vascular Dementia usually is due to a thrombosis, a cloth forming in a vessel which then leads to areas of brain cell death. Lewy body dementia. People with this type of dementia have brain plagues like someone with Alzheimer’s but have fewer tangles and instead have Lewy bodies which are pink staining structures found in neurones brain cells. Front temporal dementia is a degeneration of frontal and temporal lobes of the brain parts there are controlling the behaviour, emotional responses ore language skills. It is a rare form of dementia affecting younger people under the age of 65. Alcohol related dementia caused by atrophy of the brain associated with alcohol consuming. 8. Describe the likely signs and symptoms of the most common causes of dementia Alzheimer’s disease: Slow onset, Memory problems, poor concentration, word finding difficulty, impaired reasoning, increasing frequency and severity of symptoms, problem initiating new ideas, failure to recognise people, places, objects. Vascular dementia: Patchy brain impairments, abrupt onset, insight present, depression common, aphasia can be more prominent, personality changes. Lewy body dementia : memory loss, low attention spam, confusion, lost sense of smell, hallucination, delusion, slowness of movement, shaking of hands and legs, shuffling, sleep disturbance, loss of facial expression. Front temporal dementia: Apathy, routines and obsessions, speech fluent intact, little insight, loos of social awareness, neglect of responsibilities, poor judgement and impaired reasoning. 9. Outline the risk factors for the most common causes of dementia The main factor is old age; over 80 years old it is more likely to develop dementia. The risk factors can be: Unhealthy diet (excess of fat, animal protein, high processed food), obesity, smoking, misuse of alcohol, high blood pressure, lack of exercise, cardio- vascular diseases, and genetic background. A healthy lifestyle may reduce the risk of developing the disease. 10. Identify prevalence rates for different types of dementia Both man and woman get dementia. Dementia affects mainly older people but it can affect younger people. In UK there are about 750.000 people with dementia and 18.500 people under age of 65. Over 17.000 people got Alzheimer; it represents 40-50% of people with dementia. About 10% of people with dementia are known as mixed dementia. Vascular dementia, the second cause after Alzheimer affects about 20% of all dementia. Lewy bodies’ dementia affects about 19% of all dementia and it is believed to increase. Fronto-temporal dementia is one of the rarer types, affecting men and women under 65. It is the second cause for dementia in younger people (under 65) and is the third most common cause for this group of age. Korsakoff syndrome is diagnosed in about one in eight people with alcoholism. Present in about 2% of general population, it is affecting mainly man between 45 and 65 Parkinson dementia represents around 2% of all causes of dementia in the UK. 11. Describe how different individuals may experience living with dementia depending on age, type of dementia, and level of ability and disability Depending of the type of dementia, age, personality, environmental, individuals can experience different challenges despite of the pattern of the disease. Dementia is classified in three stages: early dementia, moderate dementia, severe dementia. In earlier stage a person with dementia can appear more apathetic, louse inters on activities, not interested to try new things, be unable to adapted  to changes, poor judgements, blame others to steal things, became more forgetful to recent events ,be more irritable if they fail on something, have difficulty handling money. In this stage the symptoms are not so evident and can be easily related to old age or tiredness. In moderate stage the symptoms are more evident and disabling. A person became more forgetful, confuse about space and time, lost if it is an unfamiliar surroundings, forget familiar names or confuse one family member to other, wonder around on streets having disturbing nights, behave inappropriate, seeing or hearing things there are not there, become very repetitive, neglected on hygiene or eating, become angry, upset or distressed through frustration. In these cases a person is not able to live alone, will need supervision and assistance becoming a risk for him/her and others. Severe dementia, the person became severely disable and need total care and supervision. Memory is very poor, they can’t remember things even for a minute, louse the ability to understand or speech, became totally incontinent, did not recognise friends or family, need assistance in all ADL’s, being very disturbed at night, restless and aggressive, having difficulty walking, having uncontrolled movements, in time immobility will became permanent. Most people with dementia suffer some memory loss. Depend of the type of dementia, level of their disability, background, there can be some difference. For example in Alzheimer’s disease difficulty in functioning are regular, in Vascular dementia they may have patchy in what they can and cannot do or have some damage in specific areas or functioning and none in others. In Lewy Body dementia, people will have fluctuation in their cognitive state, memory functions tend to be better preserved. They can also have more prominent visual and auditory hallucinations, paranoid and depression may be common. In Front temporal dementia, in early stages the memory remains intact but the personality and behaviour will change. They can behave inappropriately, lose inhibition, language problems. Some abilities remain; even many are lost as the disease progress. The person still keeps their senses of touch and hearing and their ability to respond to emotion. A person with dementia may not be able to communicate their wishes and needs; they may not be able to tell if they are in pain; because of this they will use their behaviour to communicate. The behaviour of a person with dementia is a big challenge for carers. It will not always be clear what the person is trying to tell, it is up to the carer to try and find out what the person needs. Because a person with dementia is forgetful, confuse, became frighten not knowing where he/she is, not recognise the people, surroundings, he/she can show challenging behaviour. They can become aggressive, they can hurt themselves or others, shouting, wondering and usually trying to go out. Their personality can change and it is frustrating for family who know their beloved, a nice, calm person can become totally different. Although some symptoms are common to many people with dementia, each person’s experience with the disease will be different. Dementia it is a disability; a person with dementia will need someone to be with them all the time to meet their needs, to protect them for becoming a risk for them and others. 12. Outline the impact that the attitudes and behaviours of others may have on an individual with dementia Because behaviour, in my opinion, is the most challenging when caring for a person with dementia, carer has to be well informed about their client. Attitudes and behaviour of others may have a big impact in evolution of the disease. The behaviours shown by people with dementia happen for a reason The person with dementia’s behaviour may be related to something in their past life, a job or a role such as being mother or father. They may be trying to tell you that they are lonely and miss their family. Or they could be telling you that they want to feel useful. Provided person centred care is of the outmost importance, therefore is essential to have prior knowledge of the client’s past for example hobbies, family structure. A well structured plan of care for staff to follow is  essential, to treat the client as a human being is crucial and not as someone with dementia. Many people with dementia have a fragile sense of self-worth; it’s especially important that people continue to treat them with courtesy, however advanced their dementia. A surrounding can influence person behaviour; a person with dementia can show bad behaviour just because he is trying to tell you something about their environment. It can be a noisy room, a cold room, they does not know where they are. The client with dementia should be safeguarded and protected from the conflictual situation, noisy environment, pain or unpleasant experiences which may trigger a challenging behaviour. The attitude of the people around, the way they speak or behave may influence the mood of someone with dementia. It is best to stay calm, provide reassurance and distract the person attention to something pleasant for him. The carers and family must understand that the person’s behaviour is not something he can control, or something he means it. Understanding, tolerance, encouragement and kindness while preserving the dignity of the person is the best way to cope while carrying for a client with dementia. It’s very important that people with dementia are treated with respect, to remember that a person with dementia is a unique and valuable human being, despite their illness.
